Managing Motivation & Performance

Signature Course No. 7 — A Signature AI Socratic Coaching Course.

An agentic, mastery-based AI learning platform.

A New Kind of Learning

Socratic coaching, delivered by an agentic AI coach.

Not a course you watch. An AI coach you work with.

The Lighthouse Coach begins by discovering how you think about the subject, teaches what is missing, and gives you realistic practice before asking you to prove that you can use it. You may test out of concepts you already understand, while capstones turn the learning into a practical plan, decision, conversation, or other real-world result.

The curriculum is deliberately authored; the AI delivers it through coaching. It is not an AI randomly generating lessons.

Meet The Lighthouse Coach

A coach that teaches by asking — not by lecturing

The Lighthouse Coach is an AI Socratic coach built on Cognosco Learning's Managing Motivation & Performance course. It does not play videos at you. It holds a conversation: it asks you a question, listens to your answer, names the misconception it hears, affirms what you got right, and asks the next question — the way a great coach works in the room.

This course is the performance level two for managers who already supervise: you can set an expectation, delegate, follow up, and hold a first performance conversation — and now you want the performance itself to rise.

Module 1, What Actually Drives People: The Psychology of Motivation (Concepts 1–9) — the two engines of intrinsic and extrinsic motivation, the hungers for autonomy, mastery, and purpose, the expectancy chain, goals that pull, fairness, what pay can and cannot do, the habits by which managers unknowingly drain people, reading one person's real drivers, and auditing the system before blaming the team — comes first;

Module 2, The Performance System: Expectations, Feedback, Recognition, and the Honest Conversation (Concepts 10–18) — expectations that stretch, the agreement made explicit and mutual, feedback that lands and feedback that holds the line, recognition matched to the person, a recognition system that sustains performance, the cases where it isn't motivation at all, the honest conversation, and the underperformer carried all the way to a decision — builds the weekly system on that psychology.

The diagnosis always starts where the manager's authority is: with what the manager controls. Every artifact you produce — the motivation diagnosis, the expectation agreement, the feedback plan, the recognition system, the toolkit itself — is written to be usable on the real job.

You can type your answers, or talk out loud: the Voice Coach speaks its questions and listens to your spoken replies, hands-free. The course is self-paced and always on — roughly 30 minutes per concept, about 9 hours in full, taken in as many sittings as you like. Learners who already know the material can test out concept by concept.

This is the seventh course in The Lighthouse Signature Series — the online counterpart to the one-day, in-person learning Cognosco Learning has delivered since 2002.

The Method

Diagnose → Learn & Practice → Prove → Capstone

Every learner moves through the same discipline a Cognosco instructor would insist on in the room.

1

Diagnose

The Coach starts by finding out what you already know. Everyone begins with Module 1 — no skipping the foundations you only think you have.

2

Learn & Practice

Work each concept in conversation with the Coach — spoken or written — then practice it against realistic situations until it holds up.

3

Prove

Every concept ends in proof: answer the check cold and demonstrate the skill. Know it already? Test out and take credit immediately.

4

Capstone

Finish with two capstones — The Motivation Diagnosis for Module 1 and The Personal Motivation Toolkit for Module 2 — that pull the whole course together, and earn the certificate.

The Course Content

What You'll Learn

Why do some teams consistently outperform while others stall? The answer almost always comes down to motivation — and most managers are unknowingly undermining it.

This course draws on decades of behavioral science research to equip managers with practical, proven strategies for inspiring their teams to do their best work. You will learn the difference between intrinsic and extrinsic motivation, how to set performance expectations that stretch rather than discourage, and how to give feedback that drives real accountability without damaging trust. Through case studies and interactive workshops, you will build a personalized motivation toolkit that you can put to use the very next day.

What you will learn

  • Understand the psychology of motivation in the workplace
  • Set performance expectations that inspire rather than demotivate
  • Give feedback that drives growth and accountability
  • Create recognition systems that sustain high performance

Who It's For

Built for managers who already supervise

Managing Motivation & Performance is for managers and supervisors who already run a team — who can set an expectation and hold a performance conversation, and now want the performance itself to rise: more ownership, more energy, fewer stalls.

It is for managers whose teams puzzle them — good people, decent conditions, and output that stays flat; or one person thriving and the next one draining, under the same manager, in the same week. It is for managers who suspect their own habits are part of the problem — who have caught themselves micromanaging, rescuing, moving a target, or going quiet with praise, and want the machinery to do better on purpose.

And it is for organizations whose performance conversations happen once a year and change nothing — that want expectations, feedback, and recognition running as a weekly system instead of an annual event.

This course stands on the foundations of The ABC's of Supervising Others — the new role, clear expectations, delegation, the first performance conversation — and does not re-teach them. The diagnosis at the start meets you where you are, and the test-outs make sure experienced learners are never forced to sit through what they can already prove.
