Compensation and Benefits: Design Pay and Benefits That Are Fair and Clear
Signature Course No. 238 — A Signature AI Socratic Coaching Course.
A New Kind of Learning
Socratic coaching, delivered by an agentic AI coach.
Not a course you watch. An AI coach you work with.
The Lighthouse Coach begins by discovering how you think about the subject, teaches what is missing, and gives you realistic practice before asking you to prove that you can use it. You may test out of concepts you already understand, while capstones turn the learning into a practical plan, decision, conversation, or other real-world result.
The curriculum is deliberately authored; the AI delivers it through coaching. It is not an AI randomly generating lessons.
A coach that teaches by asking — not by lecturing
The Lighthouse Coach is an AI Socratic coach built on Cognosco Learning's Compensation and Benefits: Design Pay and Benefits That Are Fair and Clear course, in the Leadership & Management category. It does not play videos at you. It holds a conversation: it asks you a question, listens to your answer, names the misconception it hears, affirms what you got right, and asks the next question — the way a great coach works in the room.
Every pay number in an organization was produced by a system, whether or not anyone designed it. Where no system was designed, the system is history: what the last person in the job was paid, what a manager argued for in a corridor, what a desperate hiring week conceded. This course teaches the designed alternative.
You learn to see pay whole, and to build its architecture in order. Total rewards — cash, benefits, and time together — analyzed before any person is priced; jobs grouped into families and levels; the market read with the doubt surveyed ranges deserve; grades and ranges built with arithmetic simple enough to check on one page; each person placed by rule; the result tested for internal and equity fairness; and a finite increase budget divided without pretending it is infinite.
Then you design what sits on the structure, and make it real. Variable pay that rewards the right behavior, differentials for time and conditions, benefits built from purpose, the two expensive promises of health and retirement, time off counted as compensation — and then the two things that decide whether any of it survives: explaining pay so employees can understand and challenge it, and governing the system year after year so it does not quietly rot back into improvisation.
It works in two movements. First, Module 1 — The Structure: What Pay Is For and How Ranges Are Built — work through Concepts 1–9, finishing with The Rebuild; then, Module 2 — Incentives, Benefits, and the Conversation: What Sits on the Structure — work through Concepts 10–18, finishing with The Total Rewards Year.
Both capstones produce real artifacts — The Rebuild, a pay structure proposal for Gullwing Foods: the job architecture, the verified grade table, the placement plan, the equity report in the four-number form, and the budget split, in one document a board can approve; and The Total Rewards Year, a total rewards plan and communication pack — the incentive and benefits design, the transparency position, the manager talking points, and the governance calendar — written for your own organization and ready to use.
The honesty discipline is part of the course. This course teaches design method, not legal advice: wherever pay meets law, the obligation is named and its exact shape is routed to qualified counsel and your payroll and benefits advisers. Market data is taught as surveyed ranges with error, never as truth, and no structure is certified as the fair one — fairness here is criteria made explicit, applied consistently, and open to challenge with evidence. It runs on one fictional company and one set of stipulated figures, so every worked number can be recomputed and checked.
The course is self-paced and always on — roughly 30 minutes per concept, about 9 hours in full, taken in as many sittings as you like. You can type your answers, or talk out loud: the Voice Coach speaks its questions and listens to your spoken replies. Learners who already know the material can test out concept by concept.
Compensation and Benefits: Design Pay and Benefits That Are Fair and Clear is part of The Lighthouse Signature Series — the online counterpart to the one-day, in-person learning Cognosco Learning has delivered since 2002.

Every learner moves through the same discipline a Cognosco instructor would insist on in the room.
Diagnose
The Coach starts where the course starts: with what you actually bring. Pay is not a collection of salaries. It is an architecture — jobs grouped, markets read, ranges set, people placed by rule — and a number set without its reason cannot survive being said aloud to the person it affects. Every concept opens with three questions that locate where you actually stand, and your answers shape how deeply the Coach works the concept with you. Everyone begins with Module 1 — no skipping the foundations you only think you have.
Learn & Practice
Work each concept in conversation with the Coach — spoken or written — then practice it against realistic situations until it holds up.
Prove
Every concept ends in proof: answer the check cold and demonstrate the skill. Know it already? Test out and take credit immediately.
Capstone
Finish with two capstones — The Rebuild for Module 1 and The Total Rewards Year for Module 2 — that pull the whole course together, and earn the certificate.
What You'll Learn
The whole deal, not just the salary. What an employee is paid is a system — base, variable pay, benefits, and time inside one budget and one philosophy — and decisions made about one part in ignorance of the whole are how organizations overspend on what employees undervalue.
Module 1 builds the architecture. The running company and its stipulated figures, jobs analyzed and grouped, the market priced with stated doubt, grades and ranges recomputed and checked, placements ruled, equity findings reported in the four-number form, and the budget divided by claim order.
Module 2 designs what sits on the structure. Incentives and differentials, benefits and the two expensive promises, time as compensation, the special cases where standard ranges bend — then transparency worked with counsel, the conversation that explains pay, and the governance that keeps the system honest.
And it holds the order that fairness depends on. Price the job, place the person, explain the number — in that order, under pressure, with every figure treated as an argument you can state out loud.
What you will learn
- Build the architecture: total rewards as a system, jobs analyzed and grouped, the market priced with doubt, and grades and ranges set by defensible arithmetic
- Place people fairly: position inside the range, internal equity, pay-equity analysis within its limits, a finite increase budget divided by rule, and progression and promotion that move people predictably
- Design what sits on the structure: incentives, differentials for time and conditions, benefits with a purpose, health and retirement, time as compensation, and the cases where ranges bend
- Make it real and keep it real: transparency obligations met with counsel, pay explained in plain language, and a governance rhythm of audits and exception discipline that holds the system honest

Built for the people who design pay
Compensation and benefits specialists and the HR generalists who cover their ground — especially in mid-size organizations where one person designs what a department designs elsewhere.
HR leaders and people-team heads — who own a pay structure they inherited and need to rebuild, defend, or explain it.
Finance partners, operating leaders, owners, and executives — who set increase budgets, approve ranges, and sign off on incentive plans they want to understand from the inside, and anyone who must explain a pay decision and wants the explanation to rest on a structure rather than on personal authority. The course assumes no prior compensation experience and no mathematics beyond ordinary business arithmetic — every calculation is shown with its working. It does not provide legal knowledge; it teaches you where the legal questions live so you ask them of the right people at the right time.
