HR Essentials for People Managers
Signature Course No. 121 — A Signature AI Socratic Coaching Course.
A New Kind of Learning
Socratic coaching, delivered by an agentic AI coach.
Not a course you watch. An AI coach you work with.
The Lighthouse Coach begins by discovering how you think about the subject, teaches what is missing, and gives you realistic practice before asking you to prove that you can use it. You may test out of concepts you already understand, while capstones turn the learning into a practical plan, decision, conversation, or other real-world result.
The curriculum is deliberately authored; the AI delivers it through coaching. It is not an AI randomly generating lessons.
A coach that teaches by asking — not by lecturing
The Lighthouse Coach is an AI Socratic coach built on Cognosco Learning's HR Essentials for People Managers course, in the Leadership & Management category. It does not play videos at you. It holds a conversation: it asks you a question, listens to your answer, names the misconception it hears, affirms what you got right, and asks the next question — the way a great coach works in the room.
This is the course for front-line supervisors and team leads, department and operations managers, new managers and promoted specialists, and founders and small-business leads who may have no HR department at all.
It works in the order the work has to happen: first, Module 1 — The Manager's Ground: Clarity Before There Is a Problem — work through Concepts 1–9, finishing with The First Quarter File; then, Module 2 — Hard Moments, Handled Well: Care, Consistency, and Escalation — work through Concepts 10–18, finishing with The Hard Quarter Plan. You finish by proving the whole course — in The First Quarter File and in The Hard Quarter Plan.
You can type your answers, or talk out loud: the Voice Coach speaks its questions and listens to your spoken replies, hands-free. The course is self-paced and always on — roughly 30 minutes per concept, about 9 hours in full, taken in as many sittings as you like. Learners who already know the material can test out concept by concept.
This is a course for people managers, not for HR professionals, and it teaches judgment and habits, not law. Employment rules vary by country, by state, by city, and by company policy, and they change.
Where this course describes a common United States practice — for example, how leave, overtime, or accommodation requests are usually handled — it says so in general terms and then tells you to follow your own organization's policy and your HR partner's direction on the facts in front of you. Your organization, your state, and your country may set a stricter or different rule on any point in these pages.
Where they do, their rule governs — and your HR partner is the person who can tell you what it is on the facts in front of you. No statute is named as the basis of any instruction, and no figure, threshold, or deadline from any real law is asserted. Learning to ask that question early is not a disclaimer in this course. It is one of its central skills.
Both capstones produce real artifacts — a complete first-quarter manager's file, defended as fair, and a written response plan for a hard quarter, handled in the right order, with the right help, in writing — not just ideas about managing people.
This is the one hundred and twenty-first course in The Lighthouse Signature Series — the online counterpart to the one-day, in-person learning Cognosco Learning has delivered since 2002.

Diagnose → Learn & Practice → Prove → Capstone
Every learner moves through the same discipline a Cognosco instructor would insist on in the room.
Diagnose
The Coach starts where the course starts: with the lane. Every people problem arrives with a hidden question underneath it — whose job is this? Every concept opens with three questions that locate where you actually stand, and your answers shape how deeply the Coach works the concept with you. Everyone begins with Module 1 — no skipping the foundations you only think you have.
Learn & Practice
Work each concept in conversation with the Coach — spoken or written — then practice it against realistic situations until it holds up.
Prove
Every concept ends in proof: answer the check cold and demonstrate the skill. Know it already? Test out and take credit immediately.
Capstone
Finish with two capstones — The First Quarter File for Module 1 and The Hard Quarter Plan for Module 2 — that pull the whole course together, and earn the certificate.
What You'll Learn
Most people problems at work do not start as HR problems. They start as a manager who hired in a hurry, welcomed a new person carelessly, let a standard slide for a month, wrote nothing down, and then discovered — in a tense meeting, with HR across the table — that there is no record, no shared expectation, and no fair way forward.
This course teaches the other path. You will learn where your authority as a manager begins and ends, how to hand work to HR and receive work back cleanly, how to interview and onboard so a new person can actually succeed, how to set expectations and give feedback while the work is still fixable, how to document facts in a way that helps everyone, and how to handle the moments where care and caution matter most: discipline, absence and leave, accommodation requests, complaints of unfair treatment, questions about pay and hours, and separations.
The through-line is simple and demanding: be clear early, be consistent always, write the facts down, keep private things private, and escalate early.
A manager who does those five things rarely creates the crisis that a manager who does none of them is always surprised by.
What you will learn
- Draw the line between what you own as a manager, what you share with HR, and what you must escalate — and act on that line under pressure
- Run clean hiring handoffs, structured interviews, and fair selection decisions you can explain
- Onboard a new person through the first ninety days so expectations, belonging, and early wins are deliberate, not accidental
- Set expectations, give timely feedback, and document facts so reviews hold no surprises
- Address problems early, run difficult conversations directly, and use progressive discipline fairly when problems persist
- Handle absence, leave, accommodation, and medical privacy correctly from the manager's seat — knowing what to ask, what never to ask, and when to involve HR
- Respond to complaints, support fair process, respect pay-and-hours basics, lead hybrid teams consistently, and handle resignations, layoffs, and terminations with care

Built for the person in the manager's chair
HR Essentials for People Managers is for front-line supervisors and team leads — who direct daily work, approve schedules and time, and are the first person a team member comes to with a problem, a request, or a complaint, department and operations managers — who hire, review, discipline, and recommend separations, and who need those decisions to be fair, documented, and defensible, new managers and promoted specialists — excellent at the work itself, now responsible for the people who do it, with no map for the people side of the role,
and founders and small-business leads — who may have no HR department at all, and who need to know which moments still require outside help, however small the company.
This is a book for people managers, not for HR professionals. The second decision follows from the first: this course teaches judgment and habits, not law.
This course assumes you manage, or are about to manage, at least one other person. It assumes no HR background, no legal background, and no prior management course. If you can run a shift, a project, or a team meeting, you have everything this course requires to start — the rest is built here, concept by concept, on one team you will come to know very well. This is a Leadership & Management course.
